Digital transformation has intensified organizational competition in attracting and retaining employees who possess strong competencies, knowledge, creativity, and adaptability. This condition has positioned talent management as a strategic approach for knowledge-based organizations because organizational sustainability largely depends on the quality of human resources and the ability to preserve employee knowledge. This study aims to analyze the implementation of talent management in retaining high-quality employees within knowledge-based organizations in Indonesia’s digital era. A descriptive qualitative approach was employed through an integrative literature review. The research data were obtained from 20 Indonesian journal articles published between 2021 and 2025 that discussed talent management, employee retention, employee engagement, job satisfaction, knowledge management, and the digitalization of human resource management. The data were analyzed through reduction, coding, thematic categorization, comparison of findings, and narrative synthesis. The results indicate that effective talent management is implemented through competency mapping, identification of critical positions, career development, continuous training, potential-based placement, succession planning, and fair reward systems. Employee retention is also strengthened by employee engagement, job satisfaction, organizational support, work-life balance, and clear career paths. Digital technology supports these processes through human resource information systems, digital learning platforms, competency databases, and workforce analytics. The implementation of talent management still faces several challenges, including fragmented employee data, subjective talent assessment, digital competency gaps, and limited development opportunities. Organizations need to integrate talent management, knowledge management, and digital technology to retain high-quality employees and ensure the continuity of organizational knowledge.
