From Sustainable HR Policies to Sustainable Development: Building a Culture of Inclusion and Meritocracy

This study reflects on the sustainability of human resources policies and inclusion initiatives of Unilever Vietnam as a focal point to examine the intricate interplay between sustainable development and meritocracy in today’s competitive and culturally complex workplaces. As the global economy becomes increasingly diverse and organizations pivot toward sustainable growth and innovation, diversity, equity, and inclusion (DEI) must transcend mere compliance to become core elements of business strategy. To address these challenges, this paper utilizes a mixed-methods approach, combining quantitative analysis of workforce demographics, promotion rates, and employee satisfaction metrics with qualitative data derived from interviews, focus groups, and case studies of Unilever Vietnam’s employees and managers. This dual approach allows for a robust examination of not only the measurable outcomes of DEI initiatives but also the lived experiences of employees within the organizational culture. Findings, from 26 respondents and five interviews, reveal that Unilever Vietnam, a key player in the fast-moving consumer goods sector, has implemented fair hiring practices, expansive leadership development programs, and ongoing campaigns to foster respect, collaboration, and enthusiasm throughout the organization. The study highlights Unilever’s innovative use of data analytics and AI-driven recruitment platforms to reduce bias and enhance objectivity, along with its proactive efforts toward gender equality and inclusive leadership pipelines. Nevertheless, the analysis also identifies persistent challenges, such as the “meritocracy paradox,” where performance-based systems can unintentionally perpetuate existing inequalities without constant monitoring and recalibration. Based on the combined quantitative and qualitative insights, the paper offers targeted recommendations to strengthen DEI measures, ensuring equal opportunities for promotion regardless of gender, ethnicity, or nationality. By further embedding DEI principles into meritocratic systems, Unilever can reinforce its reputation as a global leader in sustainable development and create workplaces that are both performance-driven and genuinely inclusive.
