To investigate the mechanisms underlying how workaholic leadership influences newcomers' organizational socialization outcomes, this study integrates social learning theory to construct a moderated mediation model, introducing newcomer work engagement as the mediator and leader identification as the moderator. Utilizing a sample of 375 newcomers from a textile and apparel enterprise in Shandong Province, China, our empirical analysis revealed that workaholic leadership fosters newcomers' task mastery, role clarity, and social integration by enhancing their work engagement. Furthermore, leader identification not only amplified the positive effect of workaholic leadership on newcomer work engagement but also strengthened its indirect effect via work engagement. These findings extend the literature on newcomer socialization and leadership dynamics, offering both theoretical advancements and actionable insights for managers to navigate workaholic leadership and facilitate newcomers to integrate into the organization.
